培训和发展对高管在制造业企业中的作用: 基于马来西亚居林高科技园的案例研究

摘要


培训和发展是人力资源管理实践之一,在解决与工作绩效相关的问题方面非常重要。本研究的目的是评估
培训和发展的作用程度及其对制造业企业高管工作绩效的贡献。本研究设计了一份调查问卷,用于收集数据,以衡
量培训和发展相关的定向培训、在职培训、离职培训以及关于高管绩效的持续培训。数据在马来西亚吉达库林市库
林高科技园区的制造企业高管中收集,该园区共有4438人,351个样本,244名受访者成功地从25家制造企业中收集
到数据。研究采用分层抽样方法收集数据,并使用SmartPLS 3.7.8版对获得的数据进行分析。研究发现,离岗培训与
高管绩效持续培训之间存在显著关系。而在职培训和入职培训并不重要。SmartPLS分析表明,两个自变量对制造企
业高管绩效有正向影响,两个变量对高管绩效无正向影响。本研究的局限性是仅涵盖制造企业,另一个限制是受访
者仅包括高管。除了这些限制之外,本研究还可以对制造企业的高层管理人员、设计培训和发展战略产生重大影响,
从而更有效地提高高管的工作绩效。
